    𝐓𝐡𝐢𝐧𝐤𝐢𝐧𝐠 𝐨𝐟 𝐲𝐨𝐮𝐫 𝐜𝐚𝐫𝐞𝐞𝐫 𝐚𝐬 𝐚 𝐥𝐢𝐧𝐞𝐚𝐫 𝐬𝐜𝐫𝐢𝐩𝐭 𝐢𝐬 𝐚 𝐛𝐮𝐠. It’s actually a 𝐝𝐢𝐬𝐭𝐫𝐢𝐛𝐮𝐭𝐞𝐝 𝐬𝐲𝐬𝐭𝐞𝐦 𝐩𝐫𝐨𝐛𝐥𝐞𝐦 requiring high availability and fault tolerance. I realized that choosing a specialization in tech—be it Cloud Architecture, DevOps, or Full Stack—follows the same heuristics we use for 𝗦𝘆𝘀𝘁𝗲𝗺 𝗗𝗲𝐬𝐢𝐠𝐧. Here is the breakdown of the "𝐂𝐚𝐫𝐞𝐞𝐫 𝐀𝐫𝐜𝐡𝐢𝐭𝐞𝐜𝐭𝐮𝐫𝐞" protocol: 1. 𝗗𝗮𝘁𝗮 𝗜𝗻𝗴𝗲𝘀𝘁𝗶𝗼𝗻 (Know What You Like): Just as we analyze logs to understand system behavior, analyze your history. What topics do you advocate for during lunch? What GitHub repos do you star? This is your baseline telemetry. 2. 𝗣𝗲𝗿𝗳𝗼𝗿𝗺𝗮𝗻𝗰𝗲 𝗣𝗿𝗼𝗳𝗶𝗹𝗶𝗻𝗴 (Heatmaps): In the sketch, I drew a heatmap matching "Good At" vs. "Like." In engineering terms, this is finding the sweet spot between 𝗧𝗵𝗿𝗼𝘂𝗴𝗵𝗽𝘂𝘁 (volume of work you can handle) and 𝗟𝗮𝘁𝗲𝗻𝗰𝘆 (how much drag you feel doing it). 3. 𝗧𝗲𝗰𝗵𝗻𝗶𝗰𝗮𝗹 𝗗𝗲𝗯𝘁 𝗔𝘃𝗼𝗶𝗱𝗮𝗻𝗰𝗲 (The 'Yuck' Stuff): This is crucial. Just because you are efficient at cleaning up messy legacy code doesn't mean you should specialize in it. If a task has high proficiency but low satisfaction, it represents future burnout—essentially, 𝒄𝒂𝒓𝒆𝒆𝒓 𝒕𝒆𝒄𝒉𝒏𝒊𝒄𝒂𝒍 𝒅𝒆𝒃𝒕. Deprecate these tasks early. 4. 𝗘𝘅𝘁𝗲𝗿𝗻𝗮𝗹 𝗔𝗣𝗜 𝗖𝗮𝗹𝗹𝘀 (Ask the Big Kids): Don't rely on cached data. Poll external nodes (Seniors, Principals). Ask about their daily stack, their leadership exposure, and their context switching overhead. 5. 𝗧𝗵𝗲 𝗖𝗔𝗣 𝗧𝗵𝗲𝗼𝗿𝗲𝗺 𝗼𝗳 𝗖𝗮𝗿𝗲𝗲𝗿𝘀 (Pick 2 & Look Closer): You usually have three metrics: 𝗟𝗲𝗮𝗿𝗻𝗶𝗻𝗴, 𝗙𝘂𝗻, and 𝗣𝗮𝘆. It is rare to get strong consistency across all three immediately. Analyze your "Career Castles" (A vs. B) and decide which trade-off is acceptable for this specific epoch of your life. 6. 𝗥𝗼𝗹𝗹𝗶𝗻𝗴 𝗗𝗲𝗽𝗹𝗼𝘆𝗺𝗲𝗻𝘁 (Start): Analysis paralysis is the enemy of uptime. If the metrics are close, deploy the instance that you are leaning toward. You can always rollback or re-architect later. Your career isn't a waterfall model; it's agile. Iterate often.     A career in data is no longer a single straight path. It is an ecosystem of roles solving different parts of the same enterprise challenge: turning data into trusted, scalable business value. From my experience leading data, AI, cloud, and platform transformations, the strongest professionals are not defined only by tools. They understand where their work fits across the data lifecycle. Data Engineers build reliable pipelines and platforms. Analytics and BI professionals convert data into decisions. Data Scientists and ML Engineers develop predictive models and intelligent products. AI Engineers and LLMOps teams operationalize models, agents, and AI applications at scale. DataOps and Platform Engineers improve deployment, observability, reliability, and developer experience. Streaming specialists design real-time systems for events and operational intelligence. Governance and Quality leaders keep data accurate, secure, compliant, and trusted. Data Architects connect these capabilities through scalable standards and future-ready designs. Tools will continue to evolve. The advantage comes from strong fundamentals in system design, data modelling, cloud architecture, governance, and business context. You do not need to master every path.     What we started out building in HR: processes, policies, paperwork What we’ve been building in HR: initiatives, strategies, experiences What we need to be building now in HR: ecosystems Ecosystems are the interconnected web of tools, skills, structures, culture, and technology that keep growth going long after a single initiative ends. Shifting from building programs to building ecosystems doesn’t happen overnight. It takes small, deliberate moves that stack over time. Here are three to focus on: Connections > Silos: Stop building standalone programs. Map how initiatives link together across the employee journey (ex: recognition + performance + promotion + retention). Adaptability > Perfection: Ecosystems evolve. Pick tech, processes, and frameworks that can flex as your org changes. Focus on being able to prototype, test, and refine so the system stays relevant. Evolution > Explosion: You don’t need to blow up what you’ve built, but you also can’t cling too tightly to yesterday’s models. Keep what works and layer in the new that moves you forward. It’s not about being perfect (even though we love perfection in HR). It’s about building systems strong enough to last and flexible enough to grow.

    A new pre-print, "Navigating Through Turbulence", which I co-authored with Zhuo Wang, Kevin Reed, and Lucas Harris just went online. The essay summarizes our suggestions for students and early-career professionals. The weather & climate field is going through a period of significant disruption. Many are facing real career uncertainty, and we've all seen the discussions about talent moving from the public sector. These are serious challenges. Our paper aims to analyze this turbulence. We argue that alongside these difficulties, a simultaneous expansion of the ecosystem is happening, driven by broader societal needs and two key technologies: - High-Resolution Modeling that links weather and climate research - AI tools offering new capabilities for prediction and analysis This means the "traditional" career path is no longer the only one. Tech, finance, and startups are now part of a more complex and dynamic career landscape. For students and early-career professionals trying to find their footing, our paper offers a blueprint for navigating this new reality. The key strategies we discuss are: - Embracing career fluidity: A career path may now cross sectors, and this is becoming a common, valuable trajectory. - Building a "T-shaped" skillset: Anchoring deep science expertise with broad data, computation, and communication skills. - Focusing on problem-solving: Tools will change, but the core problems (like quantifying risk) are a stable anchor for a career. It's a very challenging time to be building a career. We hope this essay provides a practical framework for thinking about the path forward.     Your “chaotic” career might be the thing that turns you into an operator who can fix what others avoid. Most people think you need a perfect linear path to reach executive-level operations work. Not true. If you’ve jumped roles, industries, or departments, here’s the secret: You’ve been training in systems design without realizing it. I learned this the long way. I’ve worked in marketing, proposals, process improvement, healthcare ops, data analysis, enterprise automation, and now AI-enabled workflow design. At the time, it looked scattered. Now I see it clearly: Every role taught me how work actually breaks, and why systems crumble long before people do. If your path has been messy or nonlinear, here’s how to turn that into an advantage: 1. Stop defining yourself by your last job title: Your value is in the intersections. 2. Treat every job like systems training: Every broken workflow you’ve touched matters. 3. Shift your identity early: Show up like someone who designs better systems — not just someone who survives bad ones. 4. Use your range: Pattern recognition is an executive skill.     Most “talent problems” are data problems in disguise. In my last corporate role as a VP of HR, when I was hired, I was told that there was a turnover crisis, and I needed to fix it. So, I spent my first couple of weeks pulling data from the old computer system that wasn't set up to run reports (yes, in The Year of Our Lord, 2002), and dove into the data, which told a completely different story. What that review revealed was that we didn't have an organizational turnover problem (it was 2.1% - including deaths and retirees); we had a turnover problem in *manufacturing*, which was our largest department. After reviewing the data, I informed the executive team that I wasn't going to focus on fixing turnover at the company. Instead, I would focus on working with the VP of Operations to understand why turnover was so high on the 2nd shift in manufacturing. Ultimately, by working together, we implemented an improved onboarding process, job rotations, better communication, and frequent check-ins with new hires. Turnover dropped dramatically. The fix wasn’t a slogan; it was job design + mobility + communication. Earlier this year, I shared perspectives in Capterra’s 2025 Talent Management Buyers Guide — from using data to challenge assumptions to leveraging AI for coaching, career paths, and better decisions. A few takeaways from the Guide: 1️⃣ Think ecosystem, not tools: recruiting → onboarding → performance → development → succession. 2️⃣ Design for mobility. Use skills data to open lateral paths and diversify future leaders. 3️⃣ Don’t buy a Ferrari to idle at the curb. Map use-cases, train managers, and measure outcomes — or features won’t matter.     We often have energetic team members who seem disconnected from the organization. They have the purpose, but they lack the direction. People work incredibly hard on things that do not actually sustain the organization. The goal is to build a foundation from this energy. If we want to build a neuro-inclusive ecosystem, we have to give our people the agency to customize how they grow. The following are things that would've helped me early in my career as an ADHDer. Here are 9 ways to bridge individual passion to organizational performance. 1/ Root System Map → The Tactic: Have them draw a direct line from their daily task to the project goal to the company mission. → The Impact: Creates task significance. When the brain sees the connection to the whole canopy, routine tasks gain meaning. 2/ Agency Pruning → Tactic: Review their rigid job description and let them rewrite 10% of it to align with their actual interests. → Impact: Job crafting increases engagement and prevents burnout significantly better than just accepting a standardized role. 3/ Harvest Connection → Tactic: Do not just show them data. Connect them directly with the human who actually benefits from their work. → Impact: External, pro-social impact is a stronger dopamine driver than internal targets. It turns abstract metrics into tangible nourishment. 4/ Outcome Trellis → Tactic: Define the final outcome clearly, but give radical autonomy on the method they use to get there. → Impact: This satisfies the deep neurodivergent need for autonomy while ensuring alignment with organizational boundaries. 5/ Value Graft → Tactic: Take an unpopular organizational initiative and ask how it serves their specific core values. → Impact: Reframes compliance (doing it for the boss) into integrity (doing it for themselves). 6/ Native Soil Audit → Tactic: Stop assigning projects based on availability. Assign them based on top strengths and natural cognitive processing. → Impact: Working in a native zone of genius creates a flow state, ensuring high quality output for the entire ecosystem. 7/ Ecosystem Review → Tactic: In your project retro, do not just ask if the deadline was met. Ask if the team honored their values while doing it. → Impact: Signals that how we grow is just as important to the organization as what we yield. 8/ Macro Canopy Brief → Tactic: Before assigning a task, explain the high-level view before diving into the details. → Impact: Many neuro-distinct minds are systems thinkers. Understanding the total project creates meaning for specific asks. 9/ Greenhouse Pass → Tactic: Invite staff to sit in on a strategic leadership meeting just to listen. → Impact: Democratizes information. Understanding the boardroom reality helps align to frontline actions. Passion without direction is chaos. Direction without passion is burnout. As a leader, your job is to be the trellis that bridges the two. How do you intentionally connect your daily tasks to the bigger picture?
