If your keywords don't match the brief, you don't exist. 𝟮. 𝟴𝟬% 𝗼𝗳 𝗲𝘅𝗲𝗰𝘂𝘁𝗶𝘃𝗲 𝗿𝗼𝗹𝗲𝘀 𝗮𝗿𝗲 𝗻𝗲𝘃𝗲𝗿 𝗽𝗼𝘀𝘁𝗲𝗱 They're filled through direct outreach. The job board is the consolation prize for the visible market. 𝟯. 𝗧𝗵𝗲 𝗳𝘂𝗻𝗻𝗲𝗹 𝗶𝘀 𝟮,𝟬𝟬𝟬 → 𝟭 Each search starts with 2,000-3,000 profiles. 40-60 reviewed. 10-15 contacted. 3-5 shortlisted. One offer. 𝟰. 𝗧𝗵𝗲 𝘀𝗰𝗿𝗲𝗲𝗻𝗶𝗻𝗴 𝗰𝗮𝗹𝗹 𝗶𝘀 𝗻𝗼𝘁 𝗮𝗻 𝗶𝗻𝘁𝗲𝗿𝘃𝗶𝗲𝘄 It's a filter. I have 15 boxes to tick against the client brief. Your fate is decided in the first 5 minutes. 𝟱. 𝗧𝗵𝗲 𝗰𝗼𝗻𝘀𝘂𝗹𝘁𝗮𝗻𝘁 𝗿𝗲𝗽𝗼𝗿𝘁 𝗴𝗲𝘁𝘀 𝘆𝗼𝘂 𝗼𝗻 𝘁𝗵𝗲 𝘀𝗵𝗼𝗿𝘁𝗹𝗶𝘀𝘁 A 3-5 page document. The client reads it before meeting you. Give the consultant language to use. 𝟲. 𝗛𝗲𝗮𝗱𝗵𝘂𝗻𝘁𝗲𝗿𝘀 𝘄𝗼𝗿𝗸 𝗳𝗼𝗿 𝘁𝗵𝗲 𝗰𝗹𝗶𝗲𝗻𝘁, 𝗻𝗼𝘁 𝘆𝗼𝘂 The fee comes from the company. We're paid to find their right fit. Stop pitching us like you'd pitch HR. 𝟳. 𝗜𝗻 𝘀𝗮𝗹𝗮𝗿𝘆 𝗻𝗲𝗴𝗼𝘁𝗶𝗮𝘁𝗶𝗼𝗻, 𝘄𝗲'𝗿𝗲 𝗼𝗻 𝘆𝗼𝘂𝗿 𝘀𝗶𝗱𝗲 Our fee is a percentage of your first-year package. The higher you go, the higher we get paid. Negotiate hard. 𝟴. 𝟰𝟬% 𝗼𝗳 𝘀𝗲𝗮𝗿𝗰𝗵𝗲𝘀 𝗳𝗮𝗶𝗹 𝘁𝗼 𝗽𝗹𝗮𝗰𝗲 𝗮𝗻𝘆𝗼𝗻𝗲 70% of those failures are the client's fault. Budget cuts. Strategy pivots. Board changes. Silence rarely means rejection.     The most surprising piece of recruitment data I have ever seen… The executive candidate who was LEAST interested in the role was 8x more likely to get hired than the candidate who wanted it most. Years ago, whilst leading executive search teams, we decided to test a theory. Every executive shortlist looked remarkably similar. There was usually one candidate who really wanted the role. Perhaps they had been made redundant. Perhaps they had been searching for months. Perhaps they saw this opportunity as the answer to a difficult period in their career. And then there was another candidate at the opposite end of the spectrum. Someone we had headhunted. Someone already successful. Someone who didn’t need the job and often had to be persuaded to attend the interview. We called it the “Keenness Factor”. For every shortlist, we ranked candidates from 1 to 5. 1 = Most keen 5 = Least keen Then we analysed the hiring outcomes. If keenness had no impact, each candidate should have had roughly a 20% chance of securing the role. That isn’t what happened. The most keen candidate was offered the role just 5% of the time. The least keen candidate was offered the role 40% of the time. Eight times more often. The data genuinely shocked us. Why would employers reject the people who wanted the role most? The answer became clear when I started sitting on more interview panels. The least keen candidates weren’t better qualified. But they behaved differently. They asked better questions. They challenged assumptions. They were more candid about their strengths and limitations. They were comfortable discussing whether the opportunity was right for them. In short, they treated the interview as a two-way commercial conversation rather than a one-way assessment. That behaviour created trust. And senior leaders hire people they trust. The lesson was profound. The pressure of needing a job often causes talented people to oversell, overtalk and inadvertently reduce their impact. Meanwhile, the candidate with options appears confident, curious and authentic. Ironically, that makes them far more attractive. So if you have an interview coming up, remember this: Your objective is not to convince someone to hire you. Your objective is to determine whether there is a mutual fit.     Postmortem data tells us where we’ve been, how we’ve performed, and informs whether we’ll be hired in the future. Most executive search firms over the past two decades have delivered some form of postmortem data once they’ve delivered a search, and some still do today, or should. When I started Eastward, I flipped the script and began front-running data at the start of the search process and called it pre-search diligence – anything that you’d measure in postmortem would now be a KPI and presented to the client ahead of the kickoff, in calibration… most firms were still selling on a rolodex and reps. At the time, we measured candidate liquidity, TAM analysis, talent density by geography, talent flow, recruitability, competitive analysis, compensation analysis, and other details depending on the client segment. Our findings brought an equal part credibility and sophistication, which gave us an edge… Fast forward, and if you’re not at least saying data, AI, or LLM, you’re just hoping to compete. All the while, we’re moving on to the next thing – creating a dynamic way to aggregate all that data and more into one platform with ease, giving us the ability to build relationships in the markets with the top quartile of executives, ones that our clients seek. Your research strategy informs your search strategy which should be informed by the data you provide in pre-search diligence. Imagine if Private Equity approached pre-search diligence with the same level of scrutiny as they do asset diligence? Now they can.
