    Most recruiting outreach dies in the inbox. The culprit is NOT your subject line or your company pitch. It's the missing “Why now?” One crisp, timely reason beats generic every time. Teams using personalized messages in Gem see 73% engagement. Ben Horowitz (a16z) says "Hire for strength, not lack of weakness." Same applies to sourcing: be specific about why THIS person fits NOW. We've tested this across 100s of sequences. Here are 3 lessons that changed how we think about recruiting: 1. Recruiters Master Timing (Not Pitching) Most recruiters sell opportunities. Elite recruiters solve timing problems. The difference? You're not convincing someone your company is great (hopefully that’s obvious). You're reaching them at a moment when your role solves their current problem. Before: "We're an exciting company doing innovative work. Interested in chatting?" After: "You just led Acme's security rollout; we're halfway through ours and need someone who can finish it before Q1 close." The first pitches your company. The second diagnoses their moment. Broadcasting vs. precision. 2. The Formula That Proves You Did The Work Why now: [recent trigger] → [specific fit/impact] because [team/company moment]. Engineer: "You just shipped user permissions at Acme; we're building the same thing and need someone who's solved this before." AE: "Your last two wins were multi-stakeholder, 6-fig expansions; our renewals playbook needs that exact muscle this quarter." PM: "Your open-source release hit 2K stars last month; our product is at early launch stage and needs a PM with that instinct." Designer: "Your redesign increased conversions 40%; we're rebuilding our checkout flow and need someone who's driven results." The structure ties THEIR recent win to YOUR current need. 3. When There's No External Trigger (Create The Why Now) No recent launch? No role change? Match their rare skill to your company's inflection point. You've led 3 marketplace launches; we're at the build-vs-buy decision for ours and need someone who's seen both sides." Or: "You're one of 50 people who've scaled support from 10 to 100 agents; we're at that exact inflection point." The trigger isn't always their moment. Sometimes it's YOUR company's moment that creates urgency. Their specific experience + your immediate need = timing. Test it. Track reply rates in Gem's analytics. —— Recruiters who explain “why me?” get replies. Recruiters who pitch generic “opportunities” get ignored. When you reach candidates at the right time… You unlock conversations that FEEL inevitable. P.S. Before you send any message today, add one “why now” sentence. Stop selling. Start timing. Here’s what senior interviewers are actually listening for: 🧠 1. Can you connect the dots between actions and business impact? ❌ “We improved process efficiency by 15%.” ✅ “That 15% increase shaved $1.2M off operational costs-freeing up budget for product innovation.” 💡 2. Do you think beyond your function or team? ❌ “I led the sales team to exceed quota.” ✅ “We partnered with Product and RevOps to align messaging-this cross-functional approach helped us surpass ARR targets by 18%.” 🔍 3. Are you proactive about solving future problems? ❌ “We reacted quickly to client churn.” ✅ “We launched a client risk model using churn indicators-cut attrition by 30% in two quarters.” Strategic thinking = → Systems-level awareness → Cross-functional alignment → Clear business outcomes → Forward-looking insight And most importantly? You need to say it out loud. No one can read your mind in an interview. 📣 Senior interviews aren’t about repeating your resume.   • Stop blaming "the talent market" for your hiring struggles. The same candidates you can't attract are saying yes to your competitors every day. The difference isn't luck - it's these 4 strategic components most companies ignore: 1) Foundation Most companies jump straight to posting jobs and hoping. Big mistake. World-class hiring starts with building your talent ecosystem: • Define the specific skills that predict success in each role • Build talent pools before you need them, not after • Create assessment standards that work across sourcing channels • Design one system that handles source, screen, and shortlist This feels like "overhead" but it's the difference between scrambling to fill roles and selecting from pre-qualified pools. Build the infrastructure once, use it forever. 2) Design Your hiring process IS your product. Design it like one. Strategic companies architect an integrated system: • Sourcing strategy that builds assessed talent pools • Screening that happens automatically, not manually • Shortlisting based on validated skills, not resumes • One platform experience from discovery to decision If sourcing, screening, and shortlisting feel like separate systems, you're working three times harder than necessary. 3) Execution This is where everyone focuses, but it's mostly operational: • Running assessments and validating skills • Conducting structured interviews • Managing pipeline and offers Important? Absolutely. Differentiating? Rarely. When you have the right foundation and design, execution becomes selection, not elimination. 4) Optimization What gets measured gets improved. Track metrics across your entire funnel: • Source quality (% of sourced candidates who pass assessments) • Screen efficiency (hours saved through automated testing) • Shortlist accuracy (% of shortlisted candidates who get offers) • End-to-end velocity (source to hire in days, not weeks) The magic happens when sourcing data feeds screening decisions, and screening results improve sourcing strategy. TAKEAWAY: 80% of companies treat sourcing, screening, and shortlisting as three separate problems. 20% of companies build one integrated system that handles all three. Guess which 20% consistently hire better talent, faster, at lower cost? Stop juggling multiple tools and disconnected processes. Start building an integrated talent acquisition system where sourcing feeds screening, screening builds pools, and shortlisting becomes simple selection. The companies mastering this don't scramble to fill roles. They select from pre-qualified talent pools they've been building all along. P.S.     Workforce planning has always been an incredibly complex and difficult task. Despite valiant efforts to improve these models, they have remained relatively static and simplistic, relying predominantly on small teams crunching data or on predictions from the hiring manager community. In an ideal world, we would shift from a static, once-a-year exercise to a dynamic, more proactive model. We would stop reacting to what's happening now and start anticipating what's likely to happen next. Last week, I had the pleasure of spending time with our enterprise data and analytics team, a group that services over 800 customers. The most exciting topic we discussed was three pilots we're running with customers right now that aim to make this a reality: using a digital twin for work planning. It works by connecting vast amounts of external market data with a company's many internal data sources, some they typically wouldn't consider, such as ERP, CRM (sales), LMS, and Time and Attendance systems. This allows us to run scenarios and model future talent needs. Here’s a concrete example: By analyzing Salesforce, HRIS, and ATS data, we can predict that when multiple prospect opportunities reach a specific stage in our customer’s sales cycle, there is a high likelihood of winning at least one of them. We can then analyze the consistent skill sets across all of those prospect opportunities, allowing us to confidently and proactively start a recruitment process for those skills. The goal being that we have candidates at the final stages of the process, before an official requisition has been raised, positively impacting time to hire. We’ve also been able to replicate a similar model based on website sales activity. The question to ask is: what data is generated in what system that allows you to get ahead of the hiring process today.

    Rethinking SSC: A Simple Framework for Smarter Talent Acquisition In Talent Acquisition, we often hear "SSC" and think Shared Services Centers. But recently, I’ve started using SSC in a different context—one that’s simple, powerful, and immediately actionable: 👉 S = Start Doing This 👉 S = Stop Doing This 👉 C = Continue Doing This This framework helps reset focus, drive alignment, and make smarter decisions—especially in fast-moving environments like ours. Here’s how I’m applying it in TA strategy today: 🔹 Start Doing This Start looking beyond metros—Tier 2 cities and low-cost markets like Nagpur and Ahmedabad offer great talent at sustainable costs. Start directly integrating business and cost metrics like ABS and pyramid health into hiring plans. Start thinking of recruitment as talent supply chain management, not just role fulfilment. 🔹 Stop Doing This Stop prioritising experience over competence. The best talent isn’t always the most tenured—it’s the most capable, curious, and adaptable. Stop relying on reactive hiring. Build proactive pipelines that reduce time and cost pressures. Stop thinking learning and development is someone else’s responsibility. Empower teams to invest in self-coaching and peer learning. 🔹 Continue Doing This Continue partnering closely with delivery to ensure hiring is business-aligned and value-driven. Continue using data and insights to inform decisions—from sourcing strategies to channel effectiveness. Continue building a culture of ownership, agility, and learning within the TA function.
